Kurumsal Sosyal Sorumluluk ve Motivasyon: Örgütsel Gurur ve Psikolojik Sahiplenme Perspektifi

Özet

Bu çalışma, kurumsal sosyal sorumluluk (KSS), örgütsel gurur, psikolojik sahiplenme ve çalışanların iş motivasyonu arasındaki ilişkileri bütüncül ve çok boyutlu bir perspektifle incelemektedir. Literatürde bu değişkenler çoğunlukla yalnızca doğrudan etkiler üzerinden ele alınırken, araştırma KSS algısının çalışan iş motivasyonuna etkisinde örgütsel gururun aracılık, psikolojik sahiplenmenin ise düzenleyici rolünü birlikte test ederek literatüre özgün ve açıklayıcı katkılar sunmaktadır. İstanbul ilinde faaliyet gösteren havayolu şirketleri ile havalimanı işletmelerinde çalışan 263 katılımcıdan çevrimiçi anket yöntemiyle toplanan veriler, doğrulayıcı faktör analizi ve PROCESS Macro Model 7 kullanılarak analiz edilmiştir. Bulgular, KSS algısının örgütsel gururu ve çalışan iş motivasyonunu anlamlı düzeyde artırdığını; örgütsel gururun KSS ile motivasyon arasındaki ilişkide kısmi aracılık rolü üstlendiğini göstermektedir. Ayrıca psikolojik sahiplenme, KSS’nin örgütsel gurur üzerindeki etkisini güçlendiren önemli ve tamamlayıcı bir düzenleyici değişken olarak belirlenmiştir. Sonuçlar, çalışanların örgütlerinin sosyal sorumluluk faaliyetlerini olumlu değerlendirdiklerinde aidiyet, bağlılık, anlamlılık ve gurur duygularının güçlendiğini; bu psikolojik süreçlerin motivasyonel çıktıları destekleyerek çalışanların kuruma yönelik olumlu tutumlarını pekiştirdiğini ortaya koymaktadır. Çalışma, havacılık sektöründe sürdürülebilir insan kaynağı yönetimi uygulamalarının geliştirilmesi için KSS’nin örgütsel gurur ve psikolojik sahiplenme ile bütünleşik biçimde ele alınmasının kritik önem taşıdığını vurgulamaktadır. Araştırma, çalışanların iş motivasyonunun yalnızca KSS algısından değil, bu algının örgütsel gurur ve psikolojik sahiplenme yoluyla içselleştirilmesi durumunda anlamlı biçimde güçlendiğini ortaya koymaktadır.

Lisans eğitimini İstanbul Üniversitesi, Uluslararası İlişkiler bölümünde; yüksek lisans eğitimini İstanbul Bilgi Üniversitesi, İngilizce MBA programında; doktora eğitimini ise Altınbaş Üniversitesi, İşletme alanında tamamlamıştır.
